초록

본 연구의 목적은 개인특성(개인 도덕성과 보복에 대한 두려움)과 조직특성(순응지향 윤리프로그램과 가치지향 윤리프로그램)이 구성원의 내부고발 의도에 미치는 영향을 규명하는 것이다. 또한 구성원의 개인특성과 내부고발 의도 간의 관계에 상사의 윤리적 리더십이 어떠한 영향을 미치는지 살펴보았다. 이를 위해 중국 상해에 위치한 기업들에 근무하고 있는 200명으로부터 수집한 설문자료를 근거로 실증분석 하였다. 연구결과는 다음과 같다. 첫째, 구성원 개인의 도덕성이 높을수록 내부고발 의도는 증가하는 반면에 보복에 대한 두려움은 내부고발 의도를 저하시키는 것으로 밝혀졌다. 둘째, 개인특성 요인 가운데 개인 도덕성과 내부고발 의도 간의 관계에 상사의 윤리적 리더십이 정(+)의 영향을 미친다는 것이 입증되었다. 셋째, 두 가지 유형의 윤리프로그램의 지향성 모두 구성원의 내부고발 의도에 긍정적인 영향을 미치는 것으로 입증되었다. 그러나 가치지향 윤리프로그램보다 순응지향 윤리프로그램이 구성원의 내부고발 의도에 미치는 영향이 매우 큰 것으로 밝혀졌다. 이상의 연구결과에 근거하여 내부고발 의도의 영향요인 규명에 관한 시사점을 논의하였다
